摘要:新生代员工成长在特殊的经济环境、社会文化环境、教育环境、家庭环境、信息技术环境的时代之中,形成了有别于60、70年代出生的人的个性特点,这对于依赖于传统管理模式的企业形成挑战。80年代以后的中国经济日益稳定,增长速度较快,形成市场经济体制,政府出台了计划生育政策,教育体制改革,转向培养高素质人才,而中国的社会文化环境日益开放,科技高速发展,网络普及,这些对新生代员工的成长和价值观的形成有着非常深远的影响。他们价值观多元,以自我为中心,有很强的创新能力,追求物质同时注重精神享受,追求自由、平等,不愿受约束,有独立的思想但很容易受到各种因素的影响。新生代员工注重工作与生活的平衡,重视自身职业的长远发展,追求舒适的工作环境,集体观念薄弱,组织承诺低,频繁离职。本文通过研究新生代员工的成长环境分析新生代员工的个性特征和职场态度,了解新生代的需求,从培训与开发、人员激励、转变管理者管理方式、企业文化建设及细节管理的角度为企业管理提出具有实用性的管理策略。

Abstract:The new generation employees grow in the special economic environment, social and cultural environment, education environment, family environment and IT environment er-a,forming different personality characteristics from the people born in the 60 s and 70 s,which make a challenge to those enterprises that rely on traditional management mode . After the 1980s , China's economic is increasingly stable and grows faster,and it formed a market economy system.The government launched a family planning policy.The education system was reformed to cultivate high-quality talents.And China's social and cultural environment is increasingly open, the development of science and technology is rapid ,and the network is popular.It had a very profound influence on the growth and values formation of the new generation employees . Their values are divers.They are self-centered,and has a strong ability to innovate.While focusing on the pursuit of material,they also pay attention to mental enjoyment.They pursue freedom and equality, unwilling to be bound.They have independent thoughts, but it is easily affected by various factors. New generation employees focus on work-life balance,and pay attention to their own professional long-term development.They want a comfortable working environment.But their group consciousness is weak. They have a low organizational commitment and a frequent job-hop-ping. By studying the growth of the new generation employees’growing environment, this article make an analysis to their personality characteristics and professional attitude and t-he demand of new generation.And it put forward some practical management strategies for enterprises on training and development, staff motivation, managers management, enterprise culture construction and detail management.

本文基于上述研究背景,在前人的研究基础上,将主要对新生代员工中的受教育群体展开研究。首先,分析新生代员工的成长及特征。通过分析新生代员工的成长环境能够了解他们表现出的各种特点的形成原因,从而了解他们的各种需求,找到企业管理中存在的问题。其次,提出有效的对新生代员工的管理策略。新生代员工不会如以前的员工可以终生服务一个公司或者一个岗位,他们受到诸多因素的影响形成特有的价值观。新生代自我意识很强,对工作环境的要求高,注重工作与生活的平衡。本文希望通过对新生代员工的行为特征进行研究,找出有效的管理措施来满足新生代员工的需求,使他们充分发挥工作热情,完成个人自我目标和企业目标的共同实现。
新生代员工的管理问题受到越来越多的学者和企业的关注。本文在前人研究的基础上,重新梳理研究思路,针对新生代员工的成长背景和行为特征进行分析,结合相关的理论来总结对企业管理的有效策略,有助于对新生代员工管理研究的发展,丰富人力资源管理的研究成果。同时,分析新生代员工的需求和提出对企业的管理策略,有助于现代企业转变思想观念,了解公司的员工,提高企业的人力资源管理效率,解决管理中存在的问题。
